Most of the literature on change management is well researched, well written and extremely valuable to those managing change in large organisations. For those managing smaller organisations or those managing change through necessity - say, because of a shift in the statutory, regulatory or contracting environment - it is only useful if you can re-cycle the energy from burning it.
We can talk about change only being successful because of "urgency creation" and because "the whole company really wants it". But, we think that we are probably better off dealing with the reality that change often comes because the small claims limit has been increased, because the scope of legal aid has been changed or because margins are tightening as costs increase by 10% a year and rates to clients stagnate year on year. Whilst these may well create some urgency, it doesn't necessarily create an environment that the whole company really wants!
The reality for most managers is a fairly lonely existence, tolerated by everyone, respected by few and liked by no-one. Yet, through this, you have to deliver change in the teeth of the change management cycle that really matters.
1. People are "shocked". The idea of change is unwelcome. They stick the ostrich mask on and stick their collective heads in the sane.
2. Then, it gets worse! They remove their heads from the sand and become defensive, possibly aggressive and obstructive; until...
3. Peace at last - they acknowledge that the change is going to happen and then start to reconcile themselves to the new way of doing things; before...
4. And finally - people adapt and accept. Like reformed smokers and alcoholics, they will often become evangelists for the new way of doing things, both bemusing colleagues who remember their previous incarnation and scaring the living daylights out of any new recruits. It clearly can't be "that good"!
